Great Employees, Terrible Management & Strategy

Pros

- People are fantastic- incredibly friendly and passionate for reducing carbon emissions - Working for a Sustainability Company - If you haven't been involved in carbon accounting you can learn a lot from the software/ people

Cons

- Management is terrible. Real feeling of senior leadership being in it for the profits/ business opportunity as opposed to making a difference or reducing emissions. Starting at the company this becomes clearer and clearer as the tools/ companies/ partners that have been chosen to work with are not considered in terms of carbon emissions. Carbon accounting for Cozero is not a priority and is deemed as challenging & driving into work (when Berlin has a fantastic public transport system) - Leadership has a very corporate/ micro management mind set. A lot of teams have morning meetings everyday, there was a Friday meeting at 17.30 every week up until recently and regular check ins are the norm. - Contributions/ Suggestions for improvements or for changes are not welcomed and overall hierarchy feeling is present. Employees that have previously been at start ups dont have the same "family" feeling or building something together, instead it feels like you are just a number and even though leaders are young they know best in all fields (even if it is a field they have no experience in). - Salary/ Negotiations: they are smart in that thev deviate from any written confirmations and will always hold a carrot in front of your nose but never actually give it to you. Several people promised a pay rise or a share when funding finally comes but everything gets pushed and delayed in their favour and when you confront them with dates it is their word against yours. - Within the time I spent there several people suffered burn outs and left/ were asked to leave. Well-being is not top of mind. - Expectations of overtime is a given even though it is not spelled out to you - Company targets unrealistic

the biggest mistake of my career

Pros

I worked at Cozero for a year, and like many others, it only took me a few months to realize the significant mistake I had made. The tool itself and most of the team are genuinely amazing. In fact, it was the people I worked with who made it so hard for me to say goodbye despite the difficult circumstances. Cozero has done an excellent job in both hiring great talent and creating a remarkable product.

Cons

However, they have failed catastrophically in how they treat their employees and in retaining them. The average tenure at the company seems to be around a year. While the founders attribute this to generational trends, this explanation doesn’t hold up. Other startups, even within the same industry, manage to retain employees from this so-called "generation" for three years or more. The core issue at Cozero lies with the two main founders. While they might come across as kind and approachable on the surface, my experience and that of many others was quite the opposite. They treat employees poorly, often through passive-aggressive behavior, micromanagement, and constant criticism. Many people I spoke to left feeling devalued and manipulated. The leadership style is toxic: they are unwilling to delegate even minor decisions, refuse to take any form of feedback, and create an environment that leads to burnout. Their inability to empower their team or trust others to take the lead has left a trail of demoralized employees. Looking back, working at Cozero was the biggest mistake of my career. While the product and the team are exceptional, the toxic leadership makes it a place where good people can’t thrive.

Cozero (Germany) Response

Dear valued former employee, Thanks for your honest feedback. We're truly sorry your experience at Cozero was so negative, especially given your high regard for our product and colleagues. We're glad you recognized our amazing product and genuinely amazing team. We agree our people are exceptional, and it's tough to hear you found it hard to stay despite that. :( We're concerned by your comments on our employee treatment and retention, and the issues you highlighted about the founders' leadership style, micromanagement, and constant criticism. Feedback about feeling devalued, manipulated, and facing burnout from a lack of trust or feedback is very serious. This isn't the environment we want. We're committed to building a workplace where everyone feels trusted, empowered, and respected, with open communication and growth. Your feedback is crucial in helping us identify areas where we can do better. We would love to hear more from you and discuss how we can address these concerns. If you're open to it, feel free to reach out to hr@cozero.io to arrange a catch-up call. Thank you once again for your feedback. We look forward to the opportunity to speak with you further. Best Regards, Cozero Team
